How India should recruit and train higher education faculty for the AI era

India's higher education system faces a twofold challenge: a shortage of qualified faculty and the sudden impact of Generative AI on academia. Universities are increasingly reliant on overworked lecturers and temporary guest teachers, leading to student burnout. The Supreme Court's directive to fill vacant teaching posts within four months highlights the urgency of the issue.

Generative AI presents new opportunities and threats, transforming the exam environment and challenging traditional methods of maintaining academic integrity.

To address these challenges, India must redesign its approach to recruiting, training, and supporting faculty. Simply filling vacancies or appealing to noble ideals is no longer sufficient. The current entry system for teaching positions, such as the UGC-NET, requires a fundamental overhaul. It should test not only subject matter knowledge but also teaching competence and classroom management skills. Introducing an entry-level grade like "Assistant Lecturer" could provide an attractive, secure pathway for fresh graduates.

A dedicated one-year Postgraduate Diploma in Higher Education Pedagogy is needed to bridge the pedagogical gap. This program would cater to fresh postgraduates and doctoral candidates, preparing them for the AI era with a focus on AI-integrated pedagogy. UNESCO's AI Competency Framework for Teachers provides a valuable framework, covering human-centric mindsets, AI ethics, foundational knowledge, AI pedagogy, and professional development.

Implementing this framework would treat teaching excellence as a continuous journey rather than a one-time achievement.

Faculty training should extend beyond basic AI awareness and literacy to include AI-driven pedagogical design. Promotion-linked pathways within the Career Advancement Scheme would encourage continuous skill development. Existing engineering faculty can be cross-trained to apply machine learning in their respective disciplines, addressing the IT-specific teacher shortage without competing against private sector opportunities or scarce PhD candidates.

AICTE's ATAL Academy could be upgraded into a formal "Core-to-Computing Bridge Programme," enabling engineers to integrate AI into their fields.

Institutional reforms are necessary to adapt examination procedures to the AI age. Existing Standard Operating Procedures were designed for a pre-digital era and are inadequate in the current context. Diluting examination integrity is not an option. However, addressing infractions once they occur is insufficient. Clear pathways should be established for industry experts to join campuses as Professors of Practice, fostering collaboration between academia and industry.

The immediate need for updated faculty training and institutional reforms extends beyond academic discourse; it is a matter of student well-being and safety. Traditional examination procedures must be updated to ensure fairness and maintain academic discipline in the face of AI advancements.
